ProventusHR designs leadership development that directly supports succession planning by mapping the specific capability distance between the succession candidate's current performance and the future role requirements, then designing a programme that closes that gap. Every engagement produces documented behavioural evidence the board or executive committee can use as promotion readiness data.
Most succession planning is thorough at identification and thin at development. Organisations build succession maps, identify potential successors for critical roles, assign readiness ratings, and then offer the successor a stretch assignment and a mentor. Eighteen months later, the identified successor is still rated at the same readiness level by the same talent review panel. The identification did not produce the preparation.
ProventusHR works with organisations to close the gap between succession identification and succession readiness. The starting point is a capability gap analysis for each identified successor: what does the target role require at the leadership behaviour level, what does the successor currently demonstrate, and what is the specific capability distance that must be closed. The development programme is designed from that gap. For some successors the gap is strategic thinking. For others it is enterprise influence. For others it is executive presence in front of a board. The programme architecture follows the diagnosis.

For each identified successor, ProventusHR conducts a capability gap analysis: what the target role requires at the leadership behaviour level, what the successor currently demonstrates through 360 data and stakeholder observation, and what the specific gaps are. The development programme is designed to close those specific gaps, not to deliver a general leadership curriculum.
LEAP Senior Leaders Journey
For successors at senior manager level preparing for Director or VP roles, ProventusHR designs a LEAP Senior Leaders journey that runs six to nine months with five to six modules. The journey addresses the specific capability gaps identified in the analysis: enterprise thinking, strategic influence, executive presence, or indirect leadership, depending on what the diagnosis finds.
Director's Forge Intensive
For successors at the Director to VP transition specifically, ProventusHR offers The Director's Forge: a two-day intensive that concentrates the enterprise leadership capability required for the VP role. It addresses strategic thinking at enterprise scope, board and investor communication, transformation leadership, and the identity shift from functional expert to enterprise leader.
Promotion Readiness Evidence
The Self Impact Showcase at programme close produces specific, stakeholder-rated, behaviourally-documented evidence that the board or executive committee needs to make a confident promotion decision. The document names the capability gap, the programme design, the specific behaviours practised, the stakeholder observations, and the assessed readiness for the target role.

Where the timeline is eighteen months or more, a full LEAP journey produces more sustained and comprehensive capability development.
ProventusHR recommends transparency. Candidates who know they are being developed for a specific role bring a different quality of engagement to the development programme than those who believe they are attending a general leadership journey. The specificity of the capability gap analysis and the targeted nature of the programme make this transparency natural. It also supports succession retention: candidates who know the organisation is investing in their specific succession readiness are less likely to pursue the opportunity elsewhere.
This is a real risk that must be named in the succession development design. ProventusHR recommends that the capability evidence produced by the development programme is made visible and relevant to multiple succession scenarios, not just the single identified target role. Leaders who develop enterprise leadership capability become more broadly succession-ready across the organisation, reducing the single-point dependency risk that a too-narrow succession plan creates.
Both. Where multiple successors are being developed for similar roles at similar levels, a cohort LEAP journey produces peer learning and mutual accountability that individual development cannot replicate. Where the succession need is specific to an individual with a unique capability gap and a defined target role, individual coaching is more appropriate. ProventusHR often designs a combination: a cohort journey for shared capability requirements and individual coaching for gaps that differ across candidates.
ProventusHR produces a programme-level evidence report at close that documents the capability development achieved across the succession cohort, the specific role-readiness evidence each candidate produced, and the manager-signed Self Impact Showcases. This report is designed to be presented to talent review panels and where appropriate to boards or executive committees making succession decisions.
