The Design Position

ProventusHR's position on programme design is absolute: a programme that is not specifically designed for the organisational context, leadership challenge, and cohort profile it is intended to serve will not produce the specific behaviour change the organisation requires. A banking cohort navigating post-merger integration has a structurally different leadership challenge from a manufacturing senior team preparing a succession transition. A generic programme on leadership effectiveness addresses neither precisely.
5D Bespoke Design is the process that ensures every ProventusHR programme is built for the specific challenge it is commissioned to address. The five stages are not a quality assurance checklist. They are the conditions under which a programme earns the right to claim that it will produce the outcomes it promises.
No stage is optional. No stage can be compressed without degrading the output of the stage that follows. The sequence is the architecture.
Stage 01
The real challenge, not the presenting problem.
Discovery conversations with the sponsoring leader, HR, and a representative sample of the cohort. Stakeholder interviews to surface what is actually happening at the behavioural level, not what the training brief describes. ProventusHR does not begin designing until it understands the specific leadership behaviour that, if it changed, would eliminate the presenting problem. The presenting problem and the behaviour that produces it are frequently different things.
Stage 02
Specific outcomes agreed before design begins.
Specific, observable, manager-visible behavioural outcomes are agreed and documented. The cohort profile is confirmed: who is in the room, what level, what function, what prior leadership development exposure. The measurement approach is agreed at this stage, before a single session is designed. Kirkpatrick Level 3 and 4 evidence standards are built into the brief, not added after the fact.
Stage 03
Built from scratch. No templates.
The programme architecture is created from the ground up for this client, this cohort, and this challenge. The experiential format is selected based on what the specific challenge requires: REEL|Life for insight and mindset, Floor Simulations for behaviour surfacing under pressure, Computer Simulations for strategic and systems thinking. Content is not adapted from a catalogue. It is written for the engagement.
Stage 04
Co-creation before delivery.
The draft architecture is shared with the client sponsor and, where appropriate, HR. This is not a presentation for approval. It is a structured co-creation session in which the design is tested against organisational realities: recent events, known cohort dynamics, sensitivities, and constraints that no brief can fully capture. The design that goes to delivery is the design that has been stress-tested against the conditions it will operate in.
Stage 05
Facilitation, measurement, and reinforcement.
The programme runs. Facilitators work from the bespoke design, not from a standard script. At every close, participants make specific, observable commitments tracked at 30 and 90 days. Self Impact Showcases are completed by participants and co-signed by reporting managers at 90 days. Evidence at Kirkpatrick Level 3 and 4 is collected throughout, not compiled retrospectively.
Off-the-shelf produces
General awareness about a leadership topic, not specific behaviour change in this cohort.

For a standalone programme, the Diagnose and Define stages typically require two to three weeks before Design begins. For a multi-month LEAP journey, four to six weeks. The time invested at the front end is why the outcomes are specific rather than general.
